"...if you don't take care of your people, nothing else matters."

Managing the Wolves, Leading with Heart
A 40-Year Journey from Dishwasher to CEO
Michael Martir learned leadership the hard way – in 120-degree kitchens where fear was currency, perfection had a body count, and “Yes, Chef” meant silent suffering.
After a decade chasing culinary excellence in elite restaurants, the cracks in that wolf culture became impossible to ignore as burnout, turnover, and broken teams followed success. Everything changed through the lessons of a small 600-square-foot hot dog shack on Cape Cod and the defining test of the 2020 pandemic, where leading with heart instead of fear proved that when you take care of your people, everything else follows.
Managing the Wolves, Leading with Heart is the story of a transformation inside one of the toughest cultures in hospitality; from chef-driven to people-driven, from wolves to heart, from perfection to purpose.
Read the full story and discover a future of hospitality that will not be defined by the restaurants we open, but by the leaders we build.

A Note From the Author
Michael Martir
For forty years, I believed the lie that effective leadership required fear. That holding people accountable meant being cruel. That caring about your team meant lowering your standards. I learned this in some of the best kitchens in the world, from chefs I deeply respected. And I passed it on to everyone I led, convinced this was just “how it’s done.”
It nearly destroyed everything I built. My restaurants. My reputation. My relationships. And most painfully, the very people I thought I was leading.
This book is the framework I wish I’d had when I was a young chef. It’s the roadmap for every restaurant leader who suspects there’s a better way but doesn’t know how to find it. It’s proof that you can demand excellence without sacrificing humanity, build accountability without cruelty, and create culture that drives both performance and profit.
If you’re exhausted from the cycle of turnover, toxicity, and choosing between being tough or being walked over this book will show you the path forward. Not theory from consultants who’ve never worked a Saturday night service. Real frameworks from someone who’s lived every role from dishwasher to CEO and learned through both triumph and failure.
The next generation of hospitality leaders deserves better than what we got. This book is my contribution to making that happen.

Who is this book for?
Restaurant owners, GMs, executive chefs, and hospitality leaders who are tired of the turnover, toxicity, and false choice between being tough or being walked over. If you’ve ever thought “there has to be a better way to lead,” this book is your answer. Is this just for fine dining?
Not at all. The framework works in QSR, casual dining, hotels, catering, corporate food, anywhere humans lead humans in high-pressure hospitality environments. The principles of accountability without cruelty and culture as competitive advantage apply regardless of your concept or average check.
I've read other leadership books. How is this different?
This isn’t theory from business school or consulting firms. It’s frameworks forged through 40 years of real kitchens, real failures, real P&Ls. You’ll get both the story of how these lessons were learned (often painfully) and the practical tools to implement them immediately.
Does it address the current talent crisis?
Directly. The book shows why fear-based leadership worked when labor was abundant and fails catastrophically in today’s market. You’ll learn how to build the culture that makes people want to stay, not just need a job. The book also addresses why Michael founded the In The Weeds Foundation to tackle the systemic issues (housing crisis, mental health, addiction) that drive people out of the industry entirely.
Can I implement this if I'm not the owner?
Yes. The framework works at any leadership level: executive chef, GM, kitchen manager, or FOH supervisor. You’ll learn how to lead with the authority you have while building the culture around you.
How long is the book?
188 pages of story, frameworks, and practical applications. Dense enough to be comprehensive, tight enough to respect your time.
Does the book discuss In The Weeds Foundation?
Yes. The book addresses why leadership transformation alone isn’t enough if we ignore the systemic issues destroying hospitality careers: housing instability, mental health crises, and addiction. You’ll understand why the foundation exists and how it connects to the larger mission of making hospitality sustainable.
